Learning a foreign language is tough for most of us. I took two years of Spanish in high school and didnt try very hard. I got average grades and really didnt pick up a lot. Then I spent six months in Japan, immersed in Japanese culture and picked up it very fast… didn’t learn how to write much, but my conversational Japanese became passable.

Three years into living in the Philippines and my Tagalog is ok, I can follow along most conversations but still struggle with pronunciation because most of my day is spent speaking English.

Conversational expertise in a language is really hard if you don’t have the chance to speak the language everyday. And that brings us to the topic at hand. Conversational English as a requirement for call center employment.

There is such irony in the fact that so many Filipinos want to work in a call center because it means good, stable pay and benefits. But proportionally so few Filipinos really want to push themselves to learn how to master Conversational English. In a land deeply connected to the U.S. and awash in American culture… many Filipinos only speak English when forced too.

When they get into the application process for call center jobs, they fail because even though they understand English and have had years of English language study, they just havent spoken it enough to pass the interview.

Analytics Outsourcing To The Philippines

There has been a lot discussion lately about the relative pros and cons of outsourcing analytics. The biggest perceived con are that an outsourced analyst might not have the necessary business knowledge to pose the right questions or to clearly identify threats and opportunities.

However, the reality is that with the global analytics talent gap expanding at a rapid pace, many business have no choice but to explore outsourcing options for some if not most of their analytics.

Having worked with several businesses who have successfully outsourced analytics projects and even whole teams to the Philippines, I can say that the pros far outweigh the cons. Here are a few of the pros that I can testify to:

1. Speed and Focus. Once optimized, detached team can often get more done and get it done faster as they are able to mono task.

2. Fresh Set of Eyes. Given enough time to get up to speed on things, an “outsider” to the business often can see the forest through the trees.

3. Scalability. The savings based on things like having a team that can be quickly grown or shrunk based on business need and access to labor pools with a lower cost ratio can often make a big difference when it comes to covering all the bases.

There are countless other reasons why business in the U.S. are increasing looking across the Pacific for analytics talent. The number of academic course and corporate training programs offering business analytics is growing rapidly here in the Philippines.

As key players in the BPO industry here in the Philippines look to meet many of the analytics needs of companies abroad, the pros will continue to outweigh the cons.

And that is exactly why I founded DMAI.

Replicating The Magic

I am looking for an existing call center to partner with.

I have a client who is interested in the possibility of opening up a second site. We currently have a 20 seat customer care team in Ortigas. In 2015, the plan is to open a 2nd site of the same size in a different location to give the client better business continuity options.

The client is an online auction site and its customers are auction houses, bidders and sellers. The auction houses need technical support with the client’s online auction tool and the bidders and sellers would mainly need help with billing and shipping questions.

The requirements would be space for at least 10 workstations (doubled up if need be), but ideally 20. Also a spot for a team supervisor. The team would be pretty close to 24/7. There may be some off hours late in the afternoon/early in the evening Philippines time.

The team would do a combination of inbound e-mail and telephone customer service. The expected volumes are about 50 e-mails and 30 calls a day per analyst at peak times. Normal levels are closer to 30 emails and 15 calls a day.

The phones are internet based so no need for a phone switch. The internet requirements is at least 5 mbps, but ideally it’s closer to 10 mpbs.
The salaries for the current team are 14-18K based on experience and for the supervisor 25-30K.

As part of the set-up, the client would be pretty hands off doing all the training via internet. Once in production a daily check in between the supervisor and the client would be required.

Turning The Corner

About a year ago I received an out of the blue call from a friend who said he needed help setting up a new team to do some outsourcing work here in the Philippines.

It seemed like a pretty simple set up, just six work from agents to do some lot tagging (adding keywords) for an online auction.

Twelve months later we have a team of 65 working on a variety of services, with about 10 of that number being office based contact center staff.

Based on past experiences with setting up teams here, I’d say overall it has been a very smooth set-up with a relatively low number of difficult challenges to face.

By the far the biggest reason for our success to date has been the caliber of the team I have been able to bring together. We have built a business from scratch and done it with a very methodical and cost effective approach.

As we have grown the business, we have celebrated several milestones. In the past few days, we celebrated three significant ones that mark a defining moment in our evolution from start-up to normal operations.

First we had a leadership meeting where we were able to give out a mix of swag items to the attendees. The cool thing is that some were from the client and some from our company. Having something in your hand that ties you to both companies is pretty awesome.

Second, we got new workstations set up for the office based staff to give us a much more established look and feel. I know this will go a long way in giving the team a sense of permanence that we needed.

And finally, we received health care membership cards for our 15 most senior team members. It’s a pilot program to test our before rolling out to the whole team, but it’s another key step towards building our identity.

Three Keys To A Successful Virtual Team

Among other things DMAIPH has a side business focusing solely on building and managing virtual analytics teams, based in the Philippines, for small and medium US based companies. In the past year we have set up three teams and the lessons we have learned about how to be successful validate the three points in the above article.

Key #1: Hire only people with significant work experience. I love working with fresh grads as they are mostly blank slates who you can empower and educate to fit your own vision. However, our experience here is that the best virtual employees are ones with significant office based experience.

One of the great benefits to setting up a virtual team in the Philippines is the large pool of former call center agents who have significant industry experience but have left due to family commitments. Tapping into that talent pool has been a huge boon for DMAI.

Key #2: Make every hire a trial hire until you determine fit. Attrition with virtual teams is by default pretty high as employees can have a lot less loyalty to a person they never meet. In addition, coaching and mentoring are challenging to do effectively online so its really important to find the right fit before entering into a long term partnership.

Another plus of doing business in the Philippines is that its standard to bring staff in on a six month temporary contract. After the six months they are evaluated and either released or picked up. We offer a standard pay increase at six months when a contract employee is normalized. Its really helped us build a core team of people who will be with us a long time while at the same time not forcing us to keep people around who really don’t want to be here.

Key #3: Put barriers in the process of hiring new people. As we have evolved the virtual business we have become better and better about building screens that really do optimize the talent pipeline process. Like most companies we have a number of minimum requirements that help target the right applicants and we also mix in assessments that require the applicant to show some of the analytics skills we need.

The combination of experience, having them walk a mile in our shoes and making it kinda hard to get hired has really lead us to providing top end talent for a reasonable price.

The Dark Side of BPOs… It Doesn’t Have To Be This Way

Let me start by saying I am a big proponent of the BPO Industry in the Philippines.

I’ve worked in the industry for over 10 years and have spent countless hours involved in sharing information about the growth and success we have enjoyed.

I speak at schools on a regular basis explaining to student the huge opportunities a call center career can have.
Overall, I think the positives far outweigh the negatives in the industries impact on the economy of my adopted home country.

However, some days I just shake my head. One of my former employees was just telling me about her recent experience with her new employer and the challenges she is facing really leaves me feeling blue about the BPO Industry in the Philippines.

Still under a new hire training period she, she is not technically entitled to any paid time off even when she is sick or there is an emergency. So when she recently had an illness and had a doctor’s note prescribing time off, she expected that her employer would allow her at least unpaid off until she recovered from a pretty nasty infection. Because it’s the right thing to do.

However, her request was denied and on top of not being allowed even unpaid time off she was instructed to work an 11 hour shift because of business needs. Wow.

Being the top of her training batch and having zero absences to date have zero impact. The fact that she is one of the most dedicated and hardest working employees I have ever worked with has zero impact. She had to go to work sick and put in 11 hours.

The short sighted lack of compassion demonstrated by the low level manager of the business unit of the huge multinational corporation that makes billions makes me sad.
But it also reminds me that this is why I set up my own company, because being part of something so big and so focused on profit is not something I want to be part of anymore.

So to all my friends and connections who are BPO executives, managers and leaders… lets not allow this to happen in our businesses. We have to change this mentality for the simple fact is that there are not enough qualified workers for our industry. The answer to being short staffed and metric driven cannot be just the bottom line when it makes us push our best workers to the point of making unhealthy life choices. We lose out of so many talented contributors to this industry because we treat them like a piece of machinery and just look to replace then when they breakdown.
